Careers at Pioneer Capital Advisory

Built for people who want to be measured — and paid — on what they produce.

Pioneer Capital Advisory is a small, high-output financing advisory firm that has grown substantially every year since it was founded in 2022. We hire people who want a fast environment, real ownership of their work, and compensation tied directly to results.

How we work

A high-performance environment, on purpose.

We are a lean team doing work that is usually done by firms several times our size. That only works when every person owns an outcome, moves quickly, and is honest with clients and each other. It is demanding, and we are deliberate about who we bring in — the people who thrive here would find a slower shop frustrating.

The trade is straightforward: high expectations, real autonomy, direct access to the President, and pay that follows production without a ceiling.

01

Production is rewarded directly

Compensation is tied to results you can see. Uncapped plans mean the ceiling is set by your work, not by a manager, a territory, or a budget line.

02

Fast, honest deal reads

Our reputation is built on telling buyers and lenders the truth about a deal quickly. Speed and candor are expected of everyone who touches a client.

03

Ownership over activity

You own a pipeline, a relationship, or a process end to end. Activity is tracked and production is visible — and nobody stands over you to keep it moving.

04

Deep command of the rules

SBA SOP 50 10 is our home turf. We publish the guides and tools other advisors read, and we expect our team to know the material cold.

05

AI-native by default

We use Claude and ChatGPT daily across the firm to work faster and smarter. Fluency with these tools is a real advantage here, not a novelty.

06

Small team, direct access

You report to and work alongside the President and Owner. Decisions are made in hours, not quarters, and your work is seen by the person who runs the firm.

Growth since inception

Up and to the right, every year since 2022.

Pioneer was founded in May 2022 and has grown substantially year over year since — in closed volume, in the number of lenders we place with, in the markets we cover, and in the team. Joining now means joining a firm that is compounding, with room to grow into the seat you build.

Outbound Business Development Associate

Texas · Florida · Atlanta, GARemote (in-market)Full-time$60K draw + uncapped commissionReports to the President & Owner

Read this before you apply. This is a 100% outbound, commission-driven business development role for someone who wants to build a book from scratch and get paid uncapped for it. It is not a salaried desk job, it is not inbound, and it is not for someone testing the waters. If a blank pipeline and an uncapped commission plan excite you, keep reading. If you need warm leads handed to you or a big base to feel safe, this is not your seat — and that's okay.

About Pioneer Capital Advisory

Pioneer Capital Advisory is a national financing advisory firm that helps entrepreneurs, searchers, and independent sponsors finance business acquisitions. Our focus is SBA 7(a) acquisition lending, with a growing non-SBA / conventional practice alongside it. We've built our reputation on fast, honest deal reads and deep command of SBA rules — and we reward production directly.

The opportunity

Every business acquisition needs financing, and whoever owns the relationship with the broker or advisor who introduces that deal owns a revenue stream that pays year after year. That's the asset you'll build here. Your income is genuinely uncapped, the top band never stops, and your ceiling is set by how hard and how smart you work — not by a manager or a territory cap.

The market — and why there's so much of it

Business acquisition financing is a large, fast-growing market, and SBA 7(a) sits at the center of it. Your three target markets are among the most active in the country. In FY2024, SBA 7(a) lenders originated approximately:

$3.85B
Texas · #2 in the U.S.
~7,250 loans originated
$2.85B
Florida · #3 in the U.S.
~5,400 loans originated
$1.45B
Georgia · #7 in the U.S.
~2,650 loans originated

Roughly $8.1 billion of SBA 7(a) lending across these three states in a single year — and every deal started with a broker, intermediary, or advisor who introduced a buyer to a business. Those are the relationships you'll own.

The role

This is a 100% outbound business development seat, reporting directly to Matthias Smith, President and Owner of Pioneer Capital Advisory. There are no inbound leads and no warm list — you originate every relationship and every dollar of revenue yourself.

Your job is to build and own relationships with the people who touch business sellers and buyers before we do: sell-side brokers, M&A intermediaries, investment bankers, franchise consultants, and other referral sources across the lower-middle-market M&A ecosystem. You become their go-to for acquisition financing, and in return they send you deal after deal.

We want a true hunter with high emotional intelligence: relentless about opening cold doors and building a territory from nothing, but disciplined and genuinely likable. Brokers refer to people they like and trust, not people who blast templates. Pair that outbound drive with the EQ to turn a cold introduction into a years-long relationship and you'll do very well here.

This is a market-based role: you must live in and actively cover one of our target markets and represent Pioneer at regional events. The work is remote, but living in one of these metros is a requirement, not a preference:

  • Texas: Dallas / Fort Worth, Houston, Austin, or San Antonio
  • Florida: Orlando / Central Florida, Miami / South Florida, Tampa Bay, or Jacksonville
  • Georgia: Atlanta

Who thrives in this role — and who doesn't

We are being blunt on purpose. This plan pays exceptionally well for the right person and poorly for someone who won't do the work. We'd rather you self-select out now than six weeks in.

Who thrives in this role

  • You are money-motivated and unapologetic about it — you want an uncapped plan because you intend to max it out
  • You get energy from cold outreach and building relationships from zero, and you measure yourself on activity and results
  • You are competitive, self-directed, and don't need someone standing over you to keep your pipeline full
  • You have thick skin, you follow up relentlessly, and a "no" or a slow month doesn't shake you
  • You genuinely like people and are good at making them feel understood — high EQ is your edge, not just your grind
  • You treat this like building your own business, because in every way that matters, you are

This role is not for you if

  • You need a large guaranteed salary to feel comfortable, or you're uneasy with commission-driven pay
  • You expect warm or inbound leads, an existing book, or a marketing team feeding you prospects
  • You dislike cold outreach, get discouraged easily, or go quiet when a month is slow
  • You want a predictable 9-to-5 where activity isn't tracked and production isn't visible
  • You're "exploring options" or testing the waters rather than committing to build something

What you will do

  • Build named coverage of the brokerage firms and intermediaries that move SBA-sized and lower-middle-market deals in your market, through high-volume calls, email, LinkedIn, and in-person events
  • Run a disciplined daily outbound cadence — this role is won by consistent activity and relationship depth, not occasional bursts
  • Establish and paper referral relationships with brokers and intermediaries, and build referral partners among CPAs, attorneys, wealth managers, and search-community networks
  • Qualify buyer prospects from your relationships and hand them to Pioneer's deal team for screening, structuring, and execution
  • Maintain a well-documented pipeline in the firm's CRM — if it isn't in the CRM, it didn't happen
  • Represent Pioneer in person at M&A and business-brokerage events in your region

What your first year looks like

First 30 days
Learn Pioneer's process, our products, and the language of SBA and lower-middle-market deals. Build your target list of brokers and start outbound immediately.
First 90 days
A full outbound cadence is running — first contact made across your target list, introductory conversations booked, and early referral relationships forming.
6–12 months
Your relationships are producing referred deals, your pipeline is compounding, and your commissions are clearing the draw and paying on top.

Compensation

$60,000 base salary, paid as a draw against commissions, plus an uncapped outbound commission schedule. There is no ceiling on what you can earn — the more revenue you source, the higher your rate climbs, and the top band never stops.

How the draw works. The $60,000 base is paid on a regular payroll schedule all year, regardless of production. It's an advance on commissions: as you close business, commissions credit against the draw dollar for dollar. Once your cumulative commissions for the year pass $60,000, you've "cleared the draw," and every dollar beyond that pays on top of your base. If commissions come in below $60,000, you still receive the full base — the draw is your income floor.

Annual collected outbound fee revenue you sourceCommission rate

$1MM$70,000Draw cleared, paying on top
$1.5MM$120,000
$2MM$170,000
$3MM$270,000Top band never stops

Bands are marginal, so crossing a threshold never re-rates dollars you've earned. The commission base is fee revenue Pioneer collects — net of refunds and third-party referral fees, never the loan amount — and thresholds reset January 1. Figures illustrate the schedule, not a guarantee of earnings.

Time off, equipment & benefits

  • 30 days of paid vacation per year, plus most U.S. federal holidays
  • A Pioneer Capital Advisory issued laptop is provided; you will need to use your own phone for calls and messaging

What we are looking for

  • Demonstrated outbound sales or business development success — you've built a pipeline from scratch and can show it with real numbers
  • Experience in or strong familiarity with M&A, business brokerage, SBA or commercial lending, or financial services is a significant plus
  • Clear, professional written and verbal communication; you'll be the first impression many intermediaries have of Pioneer
  • CRM discipline and comfort being measured on activity and results
  • Fluency with AI tools such as Claude and ChatGPT is a big plus; we use them daily across the firm to work faster and smarter
  • A college degree in a business-related field is preferred, but not required

Conditions of employment

  • Market: You must live in and actively cover one of our target metros in Texas (Dallas / Fort Worth, Houston, Austin, or San Antonio), Florida (Orlando / Central Florida, Miami / South Florida, Tampa Bay, or Jacksonville), or Atlanta, Georgia.
  • Vehicle & license: This role involves conferences, broker events, and in-person meetings, so you must own a reliable vehicle and hold a valid U.S. driver's license.
  • Non-compete & non-solicitation: As a condition of employment, you'll sign a 12-month non-compete and non-solicitation agreement. Because you'll personally own Pioneer's referral relationships as the house contact, it protects those relationships, our clients, and our prospects for 12 months after separation.
  • Background check: Employment is contingent on the successful completion of a background check.

How to apply

We read applications closely and look for people who put in the effort — because that's exactly what this role demands. Generic applications won't stand out. Apply on LinkedIn, or email matthias@pioneercap.com with a short note telling us:

  1. Which market you live in and can cover (a major metro in Texas, Florida, or Atlanta, GA)
  2. A specific example of outbound business development you've done from scratch, with the results
  3. Why an uncapped, 100% outbound commission plan is exactly what you're looking for

If you're serious, show us — the effort you put into your application is the first sample of the work.
